Performance Management

Performance management is the ongoing process of setting expectations, monitoring progress, providing feedback, and evaluating employee performance. It aims to align individual contributions with organizational goals and support employee development through structured reviews and continuous feedback.

Understanding Performance Management

Traditional performance management centered on the annual review: a once-a-year meeting where a manager rated an employee on a numerical scale and discussed the past twelve months. This approach is widely recognized as insufficient. By the time feedback arrives, it is months old. Ratings are subject to recency bias (overweighting recent events) and leniency bias (avoiding difficult conversations). And an annual cadence is too slow for today's fast-moving business environment. Modern performance management replaces or supplements annual reviews with continuous feedback loops. Regular one-on-one meetings (weekly or bi-weekly) between managers and direct reports address current performance, remove obstacles, and provide coaching in real time. Objectives and Key Results (OKRs) or similar goal-setting frameworks align individual goals with team and company objectives and are reviewed quarterly. The performance management cycle typically includes goal setting at the beginning of a period, ongoing check-ins throughout, a formal review at the end, and calibration sessions where leaders compare ratings across teams to ensure consistency and fairness. Calibration prevents the common problem where one manager rates everyone as "exceeds expectations" while another rates similar performance as "meets expectations." 360-degree feedback gathers input from peers, direct reports, and cross-functional partners in addition to the direct manager. This multi-source approach provides a more complete picture of performance, especially for competencies like collaboration and communication that the direct manager may not fully observe. Performance data feeds into compensation decisions, promotion considerations, succession planning, and development planning.
